Discipline restores performance: overtime, absence and accidents, fixed as one problem.

Chronic overtime, absenteeism, sick leave, workplace accidents and fuel theft had long been treated as unrelated incidents. Together they were one governance pattern — and the policies to fix it were already on the shelf.

The challenge

Five problems on five desks. One pattern underneath them.

The operation was living with chronic overtime, high absenteeism and high sick-leave records, alongside workplace accidents and fuel theft. Each had been handled as its own incident, by whoever owned that line.

Together they drove a heavy payroll burden, held tonnages below target and pulled the client’s financial targets down. No single report showed that, because no single report held all five.

The policies needed to manage every one of these issues already existed. The gap was between what the policies said and what was happening on the ground.

Stage 1–2 · Discover and Diagnose

Every BAMML engagement starts by assessing the organisation, not by proposing a solution.

The IBPS™ looks across five domains before any recommendation is made. What it finds decides the scope.

Financial Governance
The payroll burden and missed financial targets were the cost of the pattern.
Engaged
Workforce Governance
Overtime, absence, sick leave and discipline were managed case by case rather than against policy.
Primary focus
Risk & Compliance
Workplace accidents and fuel theft exposed the operation to safety and loss risk.
Engaged
Operational Performance
Tonnages held below target while the workforce issues went unconnected to production.

Executive Decision Intelligence

The IBPS™ operating model

Six stages, in order, on every engagement.

The method does not change between clients. What changes is what each stage finds. Here is what it found here.

1

Discover

Understand the organisation's context, objectives and challenges.

In this engagement

Understand the operation and its targets, and set out the issues leadership was dealing with: overtime, absenteeism, sick leave, accidents and fuel theft.

Outputs: stakeholder interviews · document review · baseline assessment

2

Diagnose

Evaluate organisational capability across the five strategic domains.

In this engagement

Read the five issues as one pattern rather than five incidents, and test the gap between existing policy and actual practice.

Outputs: diagnostic report · capability maturity assessment · gap analysis

3

Design

Develop integrated strategies and practical solutions.

In this engagement

Align individual and team performance to the organisation’s actual targets, using the HR and operational policies already in place.

Outputs: strategic roadmap · governance improvements · implementation plan

4

Deliver

Implement agreed initiatives with clear accountability and milestones.

In this engagement

Drive full, consistent implementation of those policies on the ground — closing the gap between what was written and what was done.

Outputs: project plans · change support · capability development

5

Measure

Monitor outcomes through defined performance indicators.

In this engagement

Track turnover, overtime and safety against the opening position: turnover fell below 2%, overtime reduced to public holidays only, and over a year passed with no reported accidents.

Outputs: executive dashboards · KPI reports · Board reporting

6

Improve

Review lessons learned and identify opportunities for continuous improvement.

In this engagement

The lesson carried forward: performance alignment has to stay in the operating rhythm, so the policies remain implemented, not just written.

Outputs: improvement recommendations · updated roadmaps · governance actions

The loop closes at stage six. Every engagement ends by feeding the next one.

The outcome

Measured against where the engagement started, not against a good feeling.

<2%
Staff turnover
Down to under 2%.
Public holidays only
Overtime
Reduced from chronic to public holidays only.
0
Reported accidents

“The safety outcome was not produced by a safety intervention. It was produced by fixing the workforce governance underneath it.”

What made the difference

Three principles did the work.

One pattern, not five incidents

Overtime, absence, sick leave, accidents and theft were read together, because that is how they behaved.

Implement, don’t rewrite

No new policy was needed. Consistent implementation of the existing ones closed the gap.

Performance tied to targets

Individual and team performance were aligned to the organisation’s real targets, so effort pointed in one direction.
